Human Resources Management – Artificial Intelligence in HRM
Read the case study below and answer ALL the questions.
Organizations are evolving to adopt AI in their HR practices and management in several ways. This adoption brings with it numerous opportunities and challenges. Several review studies have been undertaken on this topic, and the overarching research questions revolve around the nature of existing research. The review by Khandelwal et al. (2024). Kimura (2024) investigates the synergy between AI and Human Resource Development (HRD), showing how AI enhances HRD functions and how HRD supports effective AI adoption in organizations.
Basu et al. (2023) examined the AI–HRM linkage through their review study on the basis of a cause–effect model. They classified the factors related to AI adoption into antecedents, processes, and outcomes. They concluded that the general perception of AI is more objective and seen as beneficial than reactive or a threat. Organizations try to reduce adverse employee reactions to AI adoption through governance mechanisms. They also posited that nonrobotic AI applications contribute to superior organizational outcomes. When the technology is new, and management hurries its adoption, it could trigger negative reactions stemming from the insecurities of employees.
While AI may not replace human wisdom, it could necessitate new organizational forms that threaten existing forms. A significant benefit of AI integration at work is efficiency improvement. Budhwar et al. (2022) listed the major HR functions that utilize AI assistance. These functions include HR planning, recruitment, selection, training and development, compensation and benefits, and performance management. The authors, however, warned about implementation challenges and ethical and legal issues. They also draw attention to specific business and individual outcomes that could be positive or adverse.

a) Critically evaluate the four primary methods of collecting job analysis information with integration of AI technology.
When evaluating the methods, it is essential to focus not only on the traditional strengths and weaknesses of each method but also to incorporate how AI technology can enhance these methods. consider the influence of AI on data collection, interviews, and observation methods. Discuss how AI impacts the effectiveness of these approaches and evaluate both the advantages and potential challenges.
b) Following your evaluation, propose a job description based on the insights gathered from these methods.
Make sure to reflect the role’s responsibilities and qualifications, particularly how the use of AI-powered tools will impact the daily tasks. The proposed job description should clearly demonstrate how the information from the job analysis has been incorporated to shape the role, and how AI integration plays a key part in improving efficiency and effectiveness.
Question 2
Identify the distinctions between structured and unstructured interviews by discussing the THREE (3) advantage and THREE (3) disadvantages of each type. While identifying the distinction, consider how AI tools might influence this process.

4 methods of collecting job analysis information with AI
The four different methods are interviews whereby AI can be integrated to support AI powered interview platforms in transcribing responses, identifying recurring skills and responsibilities, and analysing large numbers of interviews using natural language processing. This will allow for faster analysis and consistent coding of responses but there is a possibility of misunderstanding the context by AI such as accent or specialised terminologies.
The second method is questionnaire and AI can be utilised in distributing them, analysing the responses and detecting any kind of inconsistencies with respect to answers. This method is efficient for collecting information from many employees but there is a possibility of reproducing errors from AI generated analysis. The third method is observation whereby AI integration can be possible through computer vision, activity monitoring systems and process analytics. It is advantageous as it provides evidence of actual behaviour but it can raise privacy concerns when AI continuously monitors employees.
The final method is work diaries/logs whereby AI can be integrated to analyse digital work logs, email and task management data to identify recurring activities. The advantage of this method is its ability to capture activities throughout the day, while the limitation is the accurate recording of activities by employees, and AI recording of data can create privacy and surveillance concerns.

Structured vs unstructured interview
In structured interview, there are same questions utilised for every respondent which enhances consistency and comparability, and remove any chances of discrimination on the basis of candidate. However it offers less flexibility and may fail to capture unique experiences. In unstructured interview, it allows the opportunity for flexible questioning, the deeper exploration of candidates and creates a conversational environment. However, the limitation is different candidates receiving different questions, and there is huge potential of interview bias.
Influence of AI
The role of AI is crucial in both structured and unstructured interviews, as AI can strengthen structured interviews by generating standardised questions, recording responses and applying predetermined scoring criteria. This helps in improving consistency as well. The use of AI in unstructured interviews is possible by transcribing conversation and identifying themes. This implies that AI can be significant in making the recruitment faster and more data driven.
SHRM and company diversification
Strategic Human Resource Management is significant in supporting diversification in a number of ways including workforce planning, strategic recruitment, training and reskilling, cross cultural capability, legal compliance, cost management and AI and workforce decisions. This indicates that SHRM is quite beneficial in allowing an organisation to make sure that it has required talent, skills, leadership and legally compliant HR systems while ensuring a control over the labour cost.
